The role of stress in the human psyche is multifaceted, exhibiting a tendency to either inhibit or motivate depending on the individual's subjective perception. In the context of the tourism industry, the hotel sector in particular has been identified as a field of employment in which employees experience elevated levels of stress. This is primarily attributed to the fast-paced nature of the work environment and the high level of customer interaction that is a characteristic of the industry. The present study aims to examine the effect of job stress on employee performance and the mediating role of organizational commitment in this effect. The research was conducted using survey data obtained from 390 employees working in hotel businesses operating in Turkey. The findings of the analysis, conducted utilizing structural equation modelling, indicated that work stress exerts a direct and negative influence on employee performance, while concurrently demonstrating a positive effect on organizational commitment. Furthermore, it was determined that employees' perceived sense of belonging increases their performance, and that this variable plays a significant mediating role in the relationship between job stress and performance. Unlike previous research, which only examined the direct effects of work stress, this study proposes a holistic model that reveals how the stress-performance relationship is shaped through organisational belonging. Furthermore, it makes a unique contribution to the literature by demonstrating through empirical evidence that stress can produce both negative (performance-reducing) and positive (belonging-enhancing) outcomes within the unique, highly interactive and emotionally labour-intensive structure of the tourism industry. The paucity of empirical studies on this subject in the Turkish context justifies the present study's unique contribution to both practice and the existing literature.
